Happiness at Workplace as Determinant of Business Performance

Abstract

Workplace happiness has emerged as a critical driver of organizational success, especially in India’s banking sector, where high stress, turnover, and rapid market change challenge employee happiness and productivity. Although prior studies have examined happiness, HRM practices, and performance separately, few have integrated these variables to show how they interact. This study fills that gap by (1) identifying the key drivers of workplace happiness, (2) testing the relationship between workplace happiness and business performance at the unit level, (3) testing its moderating role between workplace happiness and business performance through employee outcomes, and (4) exploring whether generational differences mediate these relationships. Using a quantitative design, data were collected via a structured questionnaire from 800 employees across eight banks in Gujarat. Partial Least Squares Structural Equation Modeling (PLS‑SEM) assessed measurement and structural models. Results show a strong direct effect of workplace happiness on business performance (β = 0.863, p < 0.001) and on employee outcomes (β = 0.815, p < 0.001). Employee outcomes also moderate the workplace happiness and business performance link (β = 0.098, p < 0.001). HRM practices exert a very strong positive impact on workplace happiness (β = 0.891, p < 0.001). Generational differences do not significantly mediate any of these paths (p > 0.05). Theoretically, this research integrates workplace happiness, HRM practices, and business performance into a unified framework, introduces a moderating model using employee outcomes, and challenges assumptions about age-based variation through mediation. Practically, it recommends that banks invest in employee-centric HRM—such as professional development, fair procedures, clear communication, and wellness programs—to foster happiness and, in turn, boost productivity, retention, and profitability. These insights help banking leaders and policymakers design interventions that align employee well-being with strategic goals, sustaining a competitive advantage in high-pressure environments.
